Las conclusiones:

Across four studies, we found consistent support for our hypotheses.
First, we found that loyal employees are selectively targeted by managers
for exploitation in hypothetical scenarios (Studies 1–2), and that
the targeting of these loyal workers is mediated by the expectation that
loyal people are readily willing to make personal sacrifices for the objects
of their loyalty (Study 1). These effects were specific to targets with
reputations for loyalty (Study 2). We then found evidence for the reverse
causal pathway: workers who agree (versus refuse) to be exploited in the
workplace acquire stronger reputations for loyalty (Studies 3 and 4).

These bidirectional causal links between loyalty and exploitation have
the potential to create a vicious circle of suffering for certain workers.
Those workers who agree to exploitative practices obtain stronger reputations
for loyalty in the eyes of management, and loyal employees are
more likely to be targeted for exploitative practices by management.
Loyalty is typically construed as something positive that people
value and aspire to exemplify in their social and business relations
(Altman, 2008; Fiske, 1991, 1992; Fowers, 2005; Graham et al., 2009;
Graham et al., 2013; Haidt, 2003; Haidt & Graham, 2007; Haidt & Joseph,
2007; Rai & Fiske, 2011; Reichheld et al., 2000; Rosanas & Velilla,
2003; Shweder et al., 1997; Souryal & McKay, 1996; Van Kenhove et al.,
2003). Decades of research across the fields of organizational behavior,
psychology, evolutionary biology, and business ethics have identified
numerous positive consequences of loyalty and negative consequences
of disloyalty (Berry et al., 2021; Haidt, 2003; Hirschman, 1970; Kruger,
2021; Powers, 2000; Reichheld & Teal, 2001; Rosanas & Velilla, 2003;
Sinn & Hayes, 2017; Van Kenhove et al., 2003). Within organizational
contexts, researchers have examined the consequences of loyalty on
trust, cooperation, pro-sociality, employee retention, meaning at work,
organizational citizenship behaviors, etc. (Hirschman, 1970; Powers,
2000; Rosanas & Velilla, 2003; Tsai & Tsai, 2017), typically arriving at
the conclusion that loyalty is valuable to both the organization and the
employee. This positive view of loyalty is consistent with people's
conception of loyalty as a virtue in business (Altman, 2008; Reichheld
et al., 2000; Souryal & McKay, 1996). In contrast, our findings call into
question the value of loyalty, at least for employees in the context of
management-employee relations. Loyal employees are disproportionately
picked out to endure potentially harmful and unfair management
practices.

Our series of studies offer clear evidence against the alternative hypothesis:
that managers would attempt to protect or reward employees
for their loyalty by not targeting them for exploitative practices. The
larger literature on loyalty makes it clear that loyal employees are highly
desirable and beneficial to organizations (; Hirschman, 1970; McGinley
& Shi, 2022; Powers, 2000; Reichheld & Teal, 2001; Rosanas & Velilla,
2003). If management wanted to increase their chances of retaining
these highly desirable employees, it seems counterproductive and
counterintuitive to selectively target them for exploitative practices.
Ironically, our studies suggest that managers tend to punish loyal employees
and reward disloyal employees, likely increasing the chances of
retaining less desirable employees (i.e., disloyal employees) and losing
more desirable employees (i.e., loyal employees).

Recently, academics and journalists have pointed to some plausible
cases where loyalty might explain certain unethical behaviors. For
example, some have argued that politicians and constituents have
downplayed concerns about their leaders' wrongdoings because of loyalty
to their political parties and leaders (Sandoval & Epstein, 2022).
Others have argued that corporate executives have overstated earnings,
lied about the dangers of their company's products, and ignored rampant
fraud due to loyalty to their companies (Suzuki & Beade, 2017). These
arguments largely rest on inferences about people's likely motivations in
driving unethical behavior, and a lack of causal evidence has made it
difficult to draw strong conclusions. These authors presume that certain
cases of deceit, fraud, and corruption are driven by loyalty, and indeed,
loyalty is a likely explanation. But, of course, there are other possible
explanations (e.g., greed, lust for power, financial security, fear).

A small minority of recent publications have experimentally
explored possible negative consequences of loyalty. For example, loyalty
to organizations and leaders discourages people from blowing the
whistle on moral and legal transgressions (Dungan, Waytz, & Young,
2015; Lee & Holyoak, 2020; Waytz, Dungan, & Young, 2013; Weidman,
Sowden, Berg, & Kross, 2020). In addition, competition can render loyal
group members more likely to lie and cheat to help their groups succeed
(Hildreth et al., 2016; see also, Hildreth & Anderson, 2018). Researchers
are beginning to assess the complex consequences of loyalty more
comprehensively. Although our findings broadly complement this
emerging work, our project is critically different. Unlike this previous
research, we focus on reputations for loyalty and how people with reputations
for loyalty might bring about their own harm and suffering. This
other work does not directly assess the potential consequences of loyalty
for those who have reputations for loyalty.

Economics research indicates that there may be other costs to employees
who are loyal to their organizations. For example, employees
who change workplaces make more money than employees who stay
with the same organization and just attempt to obtain raises within that
organization (Harr, 2019; Kochhar, Parker, & Igielnik, 2022). Switching
jobs leads to more pay, on average; loyalty to an organization doesn't
pay as much. Our findings offer a psychological complement to this work
in economics.

» autor: wai

» autor: Fralbin3
